Abstract

This study analyzes the effectiveness of retirement transition policies at the National University of Loja, with the aim of evaluating their impact on employee well-being and proposing evidence-based improvements, as suggested by Bertranou and Sánchez (2021) in the Latin American context. This research addresses a relevant issue associated with population aging and increasing labor demands, considering factors such as financial planning, emotional preparedness, and employees' perceptions of fairness (Martínez & Herrera, 2023). Using a mixed-methods approach, a quantitative analysis was combined, including descriptive statistics and correlations between variables such as years of service, age, and salary, with a qualitative analysis based on semi-structured interviews that explored the perceptions and challenges of employees nearing retirement (Creswell, 2014). The results revealed that 65% of workers perceive their retirement preparation as inadequate, in addition to significant salary inequalities that impact their perception of financial security and overall well-being—results consistent with the findings of Gómez and Vargas (2023). The conclusions highlight the need to implement comprehensive counseling programs, flexible retirement schemes, and more effective communication strategies to ensure a dignified and balanced transition. This study aims to contribute to the design of more inclusive public policies, promoting employee well-being and strengthening the institutional commitment of the National University of Loja.
